I can only speak from my humble experience, and it's difficult to tell "hard" criteria. The reseachers should be open-minded to each other. The experienced researcher should offer advice when needed and loyality to support the dialogue with the "establishment". So he can provide a creative space for the next generation.
From my personal point of you, institutions should support structures, i which such spaces can be generated. In many cases, they just don't do this because expectations are short-term and application-oriented.
