There is a PhD thesis here in Australia that may be of interest to you. It looked at how Nurse Unit Managers had such an impact on staff recruitment and retention. Whilst not exactly about caring per se - what it does show is the importance and influence of this middle management role. The thesis is written by Pamela Hogan - Central Queensland University.

There is also a wonderful dissertation that covers the topic of nursing managers and the sense of empathy created among the staff nurses. The research was done by Susan Davis at Teachers College, Columbia. If you need more info I can send you the URL.
