Independent Variable (IV): Transformational leadership
Dependent variables (DV): Intention to quit, emotional exhaustion, aggression
Moderator: Social support
The relationship between the IV and the DV's was predicted to be negative.The results show that all the relationships were negative; but the moderator failed to moderate the relationships.
However, the mean values of the IV and the moderator were below average on a 5 point scale (2.30 and 1.70 respectively). While the means of two DV's were above average (4.05, 3.56) and the third DV means is 2.23.
Now the question is: Did the moderating effect fail because of the means?
Belal, the means are just constant values. Therefore the means do not affect the relationships. Just center or standardize your variables, the results should be equal to the unstandardized variables: negative relationships and no significant moderator effect.

Alway when you want to analyze the effect of moderator variable you must understand the relationships should be positive as well as the effects between IV and DV and MOD and DV, and results must be Moderator variable must change the effect of relationship between IV and DV to negative....
That means in your case no moderating effects of your tests on the relationship between IV and DV. I guess your model need to be revised or just stick with what your results tell you.

First, the direction of the relationship between two variables depends on the way the answers are coded. Thus, check the answers coding to make sure that high scores describe high levels of "transformational leadership" and "intention to quit", "emotional exhaustion", "aggression" and "social support". Recode the answers if necessary.
Second, broadly speaking, social support can have either moderating (buffering) or main effects on wellbeing. The measurement of social support - the type of support and how it was measured (single or multiple items) - and its fit with the independent and the dependent variables are critical for the results of the analysis, the significance of the moderation test, in your case. You should consider all of them carefully when interpret your results.
