Are you asking how people justify their ethical behaviour through ethical theory? There are main ethical theories that differ in terms of how individuals approach ethical behaviour in the workplace. That doesn't mean that every ethical actor or ethical agent in the workplace is aware of or relies on ethical theory to drive their behaviour. There are currently individuals who are attracted to servant leadership in the workplace which appeals to behaviour like authenticity in how a leader behaves, whether she or he treats people as ends in themselves rather than as means to other ends. There are articles and books on both servant leadership and transformational leadership that you might find interesting. More traditionally, ethical theory is grounded in number of theories, such as, deontology, utilitarianism, virtue ethics, ethics of care, etc. Most business ethics anthologies will provide an introduction to these main theories as well as point out the strengths and limitations of each of these theories.
